Hello y’all, I have been working on learning Hebrew for a few years now and as a part of that I have taken several semesters of various levels of modern Hebrew for my Jewish studies minor in university.

I have a 14 month old son and he is starting to show major signs of advancement in language and memory processing. I can say this with confidence as I was a nanny for 10 years who specialized in 1-3 year olds so I am pretty aware of the development stages they show within these two areas.
Signs of advancement: - he knows 20ish words (learns a new one almost everyday) - can count to 10 with us (has #2-8 memorized and starts to count on his own) - has certain letters of alphabet memorized forward and backwards - has parts of songs memorized when we sing them to him
My question is: is there anything I can do to make sure I am helping him continue to prosper? I have never personally witnessed a 14m old be this developed so I want to make sure if there are ways I can further vs. hinder his development that we are working it into our daily routine with him.

I think the way I view finances is important to some people. I believe you can invest in property, stocks, your career, and your health. Therefore I am more than willing to spend extra for high quality food, education, exercise, and safe vehicles/ neighborhoods. My two exceptions to investments are gifts and experiences: let’s book the flight to scale a giant mountain and spend some extra to try food we’ve never had before. I'm a reader, first and foremost — an awfully addicted one, if I'm being honest. Along with reading, the urge to write grew over time. Worlds and stories hunted my mind but whenever I sit down I feel overwhelmed and I couldn’t push down more than a couple of unsatisfying sentences and often end up feeling those hours wasted.
A little over a year ago, in November I think, I stumbled upon a writing challenge 55K words a month. I was late to it but I did manage to see through it, surprisingly, but after that, I was burned out.
Because of that and procrastination, I started working on a project, a web app to keep my growing just-started stories organized — lack of tools, that’s the excuse I gave myself not to write. And technically I was writing… just code instead of fiction.
The project quickly grew, from organizing books with chapters to characters and places. Minimalist and distraction-free was the third requirement. After that linking the characters/places to the chapters, chapters versioning for easy editing, then plot diagram visualization and interaction…etc. Nearly 9 months spent on it and 0 book writing but damn I love it.
I’m thinking of putting it out there but I decided to better it some more with people who knows their craft better. I need your opinion and experience. Lend me your imagination. What do you think will be helpful in a writing tool?

Curious if anyone has implemented any procedures or protocols to create a faiequitable hiring process? Ones that you feel have been particularly successful?
Our industry is male dominated and highly driven by internal close knit networks plus our hiring practices boil down to who you like the best (unstructured interviews) versus KSAs which is all a recipe for in group hiring and the results confirm this, especially as you get more senior.
We posted a VP role that got a lot of applicants overnight. Because I was using LinkedIn Easy Apply, I could quantify how diverse our pool was (I don't have access to do this when posting via our career site). Even though our industry is male dominated because of the client subject matter (sports), it's not like data analytics, tech or other niche skills. The role I posted was a type of senior account manager, very qualitative and can be learned by anyone.
I went through all applications and this is what I found:
1. Further Review - Suitable for manager screening (closely aligned qualifications) and in salary range =35 around 50% diverse

1. On Hold - T2 applicants (loosely aligned qualifications) = 9, (75% diverse)
   
2. Rejected - Experience not remotely aligned = 22, (90% diverse)
   
3. Rejected - Excluded (salary well above range) = 96, (33% diverse)
   

Insights/Comments

• You can clearly see that the pay gap is real by #4
• Why were so many of the not remotely aligned applicants diverse?
• In bucket one, about even mix of women to men but only two women were also of non-white ethnicity. Overall, this segment was not well represented in our applicant pool.
• Of buckets 1,2,3 (looking at experience), white men had strong representation only in bucket 1 (the most closely aligned applicants)

Questions for HR and DEI professionals:

• What else do you see in the data?
• Hypothetically, let's say manager screens bucket one and picks 5 white males. What would your guidance be to the manager? I wouldn't expect the manager to be able to interview all 35 of course, nor do I expect someone to interview someone because of their gender or ethnicity. IME, hiring managers hone in on only the most perfectly aligned applicants and have blinders to almost anything else. How do you get them to open up? And you can ask, well why did you pick these 5 and I feel like the answer will be 'they were the best applications'?
• The client sent us several referrals for the role (and we've received an abundance of referrals outside of this). We don't always go with referrals, but if the client wants someone for the role, I could picture the HM going for that because it's the easiest route and is pre-vetted. Even if you say, well you have to interview x number of people, it's just a waste of time. Thoughts?
• Sometimes I get these genius suggestions to go to career fairs, I don't know about you, but I never find VPs hanging out at career fairs. How do you upkeep your talent pool at this level? I'm an HRD not a traditional TA person and my company doesn't even pay for a full LinkedIn recruiter license so I don't have the tools at the moment to advanced search on LinkedIn but I can message people.
• We're really not doing anything in terms of talent attraction/branding or diversity recruitment, so any tips at all would be a start.
